Abstract
Bu araştırmanın amacı, okul yöneticilerinin kayırmacılık davranışları ile öğretmenlerin işe yabancılaşma düzeyleri arasındaki ilişkiyi tespit etmektir. İlişkisel tarama modeli kullanılarak yürütülen araştırmanın evrenini, 2019-2020 eğitim öğretim yılında İstanbul ili Beşiktaş ve Kağıthane ilçesinde bulunan resmi ilk-orta okullarda çalışan öğretmenler oluşturmaktadır. Araştırmanın örneklemini; 2019-2020 eğitim öğretim yılında İstanbul ili Beşiktaş ve Kağıthane ilçesinde bulunan ilkokul ve ortaokullarda çalışan toplam 543 öğretmen oluşturmaktadır. Bu araştırmada veri toplamak amacıyla Meriç ve Erdem'in (2011) 'Okul Yönetiminde Kayırmacılık Ölçeği' ve Elma'nın (2003) 'Öğretmenlerin İşe Yabancılaşması Ölçeği' kullanılmıştır.Araştırmanın tüm istatistik analizleri SPSS 14,0 programı ile gerçekleştirilmiştirve anlamlılık düzeyi en az 0.05 olarak kabul edilmiştir. Veriler analiz edilirken frekans, yüzde, aritmetik ortalama ve standart sapma gibi değerler bulunmuş olup, ilişkisiz grup t-testi, ANOVA testi, Scheffe testi, pearson çarpım momentler korelasyon katsayısı, basit ve çoklu doğrusal regresyon analizi kullanılmıştır.Araştırma bulgularının sonucundaöğretmenlerin algılarına göre, okul yöneticilerinin uygulamalarında genel olarak 'nadiren' düzeyinde kayırmacılık yaptığı bulunmuştur. Öğretmenler genel olarak 'nadiren' düzeyinde işe yabancılaşma yaşamaktadırlar. Cinsiyet, medeni durum, görev yapılan kurum değişkenine göre, 'öğretmenlerin yöneticilerinin kayırmacılık davranışlarını algılama ölçeği ' alt boyut toplamları içinde hiçbirinde istatistiksel açıdan anlamlı bir farklılık meydana gelmemiştir. Lisans üstü eğitim almış olan öğretmenlerin yöneticilerinin kayırmacılık özelliğini algılamaları, önlisans/lisans mezunu öğretmenlerden anlamlı düzeyde daha yüksek düzeydedir. Kurum kıdemi 1-5 yıl öğretmenlerin kayırmacılık algıları, kurum kıdemi 16-20 yıl arasında olan öğretmenlerden anlamlı düzeyde daha yüksek düzeydedir. Mesleki kıdemi 1-5 yıl olan öğretmenlerin kayırmacılık algıları mesleki kıdemi 21-25 yıl arasında olan öğretmenlerden anlamlı düzeyde daha yüksek düzeydedir. İşe yabancılaşma ölçeği toplam ve alt boyutları toplamlarındacinsiyet, okul türü, eğitim durumu, kurum kıdem değişkenine göre anlamlı farklılıklar bulunamamıştır. İşe yabancılaşma ölçeği okula yabancılaşma alt boyutu dışında bekar öğretmenlerde, evli öğretmenlerden anlamlı derecede daha yüksek bulunmuştur. Mesleki kıdem ve yaş arttıkça işe yabancılaşma düzeyleri azalmaktadır. Kayırmacılık ölçeği toplam puan değişkeni ile öğretmenlerin işe yabancılaşma puanları arasında pozitif yönde anlamlı bir ilişki bulunmuştur. Sonuç olarak kayırmacılık toplam puanlarının, işe yabancılaşma değişkeni üzerinde anlamlı bir yordayıcı olduğu görülmüştür.
The aim of this study is to determine the relationship between nepotism behavior of school administrators and teachers' level of alienation from work. The population of the study, conducted using correlational survey model, consists of teachers workingat public primary and secondary schools in Beşiktaş and Kağıthane districts of Istanbul province in the 2019-2020 academic year.The sample of the research consist of a total of 543 teachers working in primary and secondary schools in Beşiktaş and Kağıthane districts of Istanbul province in the 2019-2020 academic year. In this research, Meriç and Erdem's 'Nepotism Scale in School Adminisration'and Elma's 'Teachers' Alienation Scale' were used to collect data. SPSS 14.0 program was used for all statistical analyzes of the study and the level of significance was accepted as at least 0.05. While analyzing the data, we used non-relational group t-test, ANOVA and Scheffe tests, Pearson product-moment correlation coefficient, and simple and multiple linear regression analysis and found some values such as frequency, percentage, arithmetic mean and standard deviation. This research, which is a quantitative study, was carried out with a survey model. As a result of the research findings, it was found that school administrators generally show behaviour in 'rarely' level nepotism in their practices according to the perceptions of the teachers. Teachers generally experience a 'rare' level of alienation. It was found statistically significant positive correlation between the total scores and all sub-dimensions of the teachers 'managers' perception of favoritism behavior scale and the total scores of the 'job alienation scale'. According to the variable of gender, marital status, and the institution where they work, there was no significant difference in any of the sub-dimension totals of the 'scale for learning the behaviors of nepotism of teachers' administrators'. Postgraduate teachers' perception of nepotism by their administrators was significantly higher than associate / undergraduate teachers. The perceptions of nepotism among teachers of 1-5 years of institutional seniority were significantly higher than teachers whose institutional seniority is between 16-20 years. The perceptions of nepotism among teachers with a professional seniority of 1-5 years are significantly higher than teachers with a professional seniority of 21-25 years. The total and sub-dimension scores of the teachers' alienation scale yield no meaningful differences with regard to the following reliables such as gender, school type, educational background, and institution seniority.The alienation scale, except for alienating the schoolsub-dimension, was found to be meaningly higher in single teachers than the married ones. As the time in service and age increases, the level of alienaton decreases.It was found a positive significant relationship between the total score of the favoritism scale and the teachers' job alienation scores. As a result, it was seen that total nepotism scores were a significant predictor of job alienation variable.
